Employee Experience Metrics Every HR Leader Should Track

Employee experience is not a feeling — it's a measurable set of outcomes that predict retention, engagement, and performance. HR leaders who can quantify the employee experience make better decisions about where to invest, which programs to cut, and how to present people priorities to the CFO. Here are the ten metrics that collectively give you an accurate and actionable picture of your organization's employee experience.

The Core EX Metrics

  • eNPS (Employee Net Promoter Score): "How likely are you to recommend this company as a place to work?" Tracked quarterly. Benchmark: above 20 is good, above 40 is excellent.
  • Voluntary attrition rate: Total voluntary departures ÷ average headcount × 100. Tracked monthly. Critical split: regretted vs. non-regretted attrition.
  • Manager effectiveness score: Aggregated from direct report engagement surveys. The most predictive single metric for future attrition.
  • Onboarding completion rate: Percentage of new hires who complete all 90-day milestones on schedule. Below 80% indicates onboarding process gaps.
  • Time-to-productivity: Days from start date until manager confirms independent contribution. Benchmark by role type.
  • Internal mobility rate: Percentage of open roles filled by internal candidates. Low rates indicate poor visibility into internal talent.
  • Recognition frequency: Average number of documented recognition events per employee per quarter. Below 1 per quarter is correlated with lower engagement.
  • HR ticket resolution time: Average hours from employee query to resolution. Target under 4 hours for routine requests.
  • Benefits utilization rate: Percentage of employees actively using available benefits. Low utilization often indicates awareness, not satisfaction.
  • Exit interview theme tracking: Top reasons for voluntary departure, tracked quarterly for trend identification.
